Navigating the Crossroads of Change: Insights from the HCS Executive Roundtable in Charlotte

This summer, Human Capital Solutions had the privilege of hosting an executive roundtable dinner at The Capital Grille in Charlotte, convening a select group of board members, C-suite executives, and HR leaders for an evening of high-level discussion, insight sharing, and relationship-building.

As HCS celebrates its 22nd year of service in retained executive search and leadership advisory, I’m especially grateful to our clients and partners who continue to entrust us with their most vital leadership decisions. In an era where business transformation is moving faster than many organizations can adapt, these face-to-face conversations remain invaluable.

 

Key Themes That Emerged

Executive Hiring in a Volatile Landscape

Talent remains the ultimate differentiator. Yet, executives around the table acknowledged a growing hesitation among boards and CEOs when making key leadership hires—especially in the wake of economic ambiguity, tariff uncertainty, and AI disruption. Many organizations are rethinking the profiles they seek in future leaders—placing greater value on adaptability, global acumen, and resilience.

According to the Harvard Business Review, the average CEO tenure is shortening, down to 6.9 years as of 2024. That puts pressure on boards and search partners like HCS to not only identify strong technical leaders, but also those with the vision and stamina to guide organizations through transformation.

AI’s Impact on White-Collar Work

The second half of 2025 has solidified what many of us predicted early on: generative AI is redefining what knowledge work looks like. According to a recent McKinsey Global Institute report, as much as 30% of the hours worked across the U.S. economy could be automated by 2030—predominantly in white-collar sectors like legal, finance, marketing, and HR.

Executives at our roundtable discussed the dual challenge of upskilling existing leaders while also rethinking organizational design to integrate AI effectively—without eroding culture or trust. As one attendee put it, “This isn’t just about efficiency gains anymore. It’s about redefining value creation at the top.”

Tariffs and Trade Policy Uncertainty

The ongoing volatility in trade policy—particularly around tariffs on Chinese goods—was a hot topic. Some leaders with global supply chains voiced concern over the unpredictability of the current U.S. trade environment. As the Wall Street Journal recently reported, companies are scrambling to diversify their supplier base and reassess their exposure to geopolitical risk.

This has clear implications for CFOs, supply chain leaders, and boards making long-term capital decisions. Strategic agility is no longer a luxury—it’s a boardroom imperative.

The State of HR and Evolving DEI Standards

A healthy exchange emerged around the evolution of HR leadership. While people strategy has never been more central to business outcomes, CHROs are now balancing more nuanced pressures: AI integration, hybrid work complexities, and a shift in DEI policy and public scrutiny.

In light of legal challenges and shifting public opinion, DEI leaders are being asked to innovate their approach—moving from symbolic programming to embedded, performance-driven outcomes. The Society for Human Resource Management (SHRM) emphasized in its 2025 Workplace Report that “future-ready DEI programs will be defined by measurable accountability and business relevance.” Our group agreed—there’s no going back to checkbox diversity.

North Carolina: A Magnet for Business

Finally, there was mutual pride—and optimism—about North Carolina once again being named CNBC’s Best State for Business in 2025. As a North Carolina-based firm, HCS is proud to operate in a region that continues to attract talent, capital, and innovation. With strengths in life sciences, finance, manufacturing, and clean tech, the state is fast becoming a hub for enterprise-grade growth and leadership pipelines.
